Validation of a Model for Overcoming Organizational Trauma in Faculties of Fine Arts in Iraq

The objective of this study was to develop and validate a comprehensive model for overcoming organizational trauma in the Faculties of Fine Arts at the University of Baghdad, addressing managerial, structural, psychological, cultural, technological, and environmental dimensions. The study adopted an applied research design with a sequential exploratory mixed-methods approach. In the qualitative phase, a phenomenological strategy based on Colaizzi’s seven-step method was used to capture the lived experiences of 12 faculty members selected through purposive sampling until theoretical saturation was achieved. Semi-structured interviews were conducted, transcribed, coded, and analyzed with Maxqda 2020. In the quantitative phase, a researcher-developed questionnaire, derived from the qualitative findings, was distributed among 173 faculty members chosen through stratified random sampling from a population of 314. Data were analyzed using SPSS version 26 and SmartPLS version 3, employing confirmatory factor analysis (CFA), structural equation modeling (SEM), reliability tests, and model fit indices. The results indicated that all six trauma dimensions were significantly present, with technological trauma showing the highest mean score (23.28) and managerial trauma the lowest (15.18). Kolmogorov–Smirnov tests revealed that all variables deviated from normality (p < 0.05), justifying the use of variance-based SEM. Factor loadings for all indicators were significant (0.639–0.917, p < 0.001), with no multicollinearity detected (VIF < 5). Reliability indices (Cronbach’s alpha, rho_A, CR) all exceeded 0.7, and AVE values were above 0.5, confirming convergent validity. Discriminant validity was supported through the Fornell–Larcker criterion. Model fit indices showed SRMR = 0.091 (<0.12) and GOF = 0.556 (>0.36). R² values demonstrated strong explanatory power, with overcoming psychological trauma (R² = 0.842) and overcoming structural trauma (R² = 0.813) most strongly predicted by the model. The validated model demonstrates that organizational trauma in higher education is systemic and multifaceted, yet can be effectively addressed through integrated strategies. By institutionalizing transparency, resilience-building, cultural inclusivity, technological empowerment, and sustainable environments, faculties of fine arts can overcome trauma and enhance organizational health.
